Companies Are Sitting on Talent They Can't See or Unlock, TalentLMS Finds

Companies Are Sitting on Talent They Can't See or Unlock, TalentLMS Finds

TalentLMS, a leading employee training platform, has released its Skills Visibility Report, highlighting a major shift in corporate talent management challenges. While the industry has historically focused on "skill shortages," the report suggests the real crisis is a visibility gap: the inability for organizations to identify and mobilize the talent they already have. The study, which surveyed 536 U.S. employees and 964 managers, found that only 12% of respondents believe their organization is free of skills visibility issues.

Quick Intel

  • The Visibility Crisis: 50% of companies hire externally for roles requiring skills that already exist within their current workforce.

  • Perception Disconnect: 90% of managers believe they understand their team's skills, while only 69% of employees agree.

  • Underutilization: 49% of employees feel their skills are underutilized, contrasting with 75% of managers who believe team skills are fully leveraged.

  • The "Invisible" Penalty: 56% of employees feel their career growth is stunted because their specific skills go unnoticed by leadership.

  • Retention Risk: 31% of employees would consider leaving due to a lack of development opportunities, and 40% find it easier to get a new job than to move internally.

  • Lack of Infrastructure: Only 18% of organizations use a centralized system to track skills, relying instead on subjective manager observations.

From Missing Talent to Invisible Talent

The report suggests that the "skills gap" often cited by executives may actually be a data problem. Organizations are frequently "talent-rich but insight-poor," failing to recognize the foundational knowledge and adjacent skills their employees possess. This lack of clarity leads to visible costs, including declining team performance and high external recruitment fees for capabilities that are already sitting "invisible" on the payroll.

"The gap isn't skills—it's visibility into them. Organizations need a clear view not just of employees' existing skills but also of their foundational knowledge, which is becoming increasingly important in the age of AI." — Dimitris Tsingos, CEO of Epignosis (parent company of TalentLMS)

Reactive vs. Proactive Development

The findings indicate that skill development remains largely reactive, with 42% of employees reporting that managers only address skill gaps when performance issues arise. Furthermore, 61% of respondents feel the burden of staying up-to-date falls primarily on the employee rather than the organization.

To bridge this gap, respondents suggested a move toward structured, data-driven approaches. Top recommendations include:

  1. Regular Skills Assessments: 47% of participants identified assessments as a key solution.

  2. Manager Training: 46% called for better training to help leadership identify and track team capabilities.

  3. Centralized Tracking: Moving away from fragmented performance reviews toward a unified system of record for skills.

By addressing the utilization and development gaps, TalentLMS suggests that companies can unlock significant internal value, improve retention, and make faster, more informed decisions in an increasingly competitive AI-driven market.
