New capability scores what candidates have owned and delivered, closing the gap that has kept CVs alive in corporate and leadership hiring

Generative AI now writes CVs on one side of the hiring process and reads them on the other. Research presented at AIES and EAAMO 2025 tested this directly: across major commercial and open-source models, large language models preferred CVs generated by themselves over human-written ones 68% to 92% of the time, even when content quality was held constant. Where AI writes the CV and AI reads it, the document risks distinguishing candidates less by their experience and more by the quality of the AI and prompts used to present it.
Traditional screening can also reinforce pedigree over potential.Research led by UCL's Centre for Education Policy & Equalising Opportunities, drawing on application data from 17 large UK employers, found that graduates from lower socio-economic backgrounds are 32% less likely to receive an offer for entry-level professional roles than their most advantaged peers, despite being well represented in applicant pools, with around half that gap opening at the initial online sift and psychometric testing, before any employer speaks to the candidate.

The science it rests on is not new. Researchers have spent decades ranking what really predicts how well someone will perform in a role. In the most rigorous recent review of that evidence, Sackett and colleagues (2022) placed the structured interview at the top of every common hiring method, scoring 0.42 for how well it predicts job performance. Years of experience, the one thing a CV reliably tells you, came near the bottom of the same list at 0.07. What sharpens an interview further is asking people what they have actually done, rather than what they would hypothetically do. Meta-analytic evidence puts past-behaviour questions at 0.56 against 0.45 for hypothetical ones (Taylor & Small, 2002). That is exactly what experience-scoring answers.
